THE ACADEMY

Capability is built in the operation

Frontline leadership cannot be developed through theory alone.

Frontline Performance Academy builds the six frontline performance disciplines through practical learning, real operating application, observation, coaching and reinforcement.

Participants do not simply learn what good leadership looks like.

They demonstrate it in the way they set direction, prepare work, control execution, lead standards, solve problems and build capability in others.

The objective is not course completion. It is demonstrated leadership capability in the operation.

WHY THE ACADEMY EXISTS

The role changes

Technical expertise may earn the role. Leadership capability determines how well the team performs.

Frontline leaders are often promoted because they know the work, solve problems and deliver.

But leadership requires something different.

The job is no longer just to perform well personally. It is to create clarity, readiness, control, standards and capability across the team.

FROM

Being good at the work

Know the job
Solve technical problems
Deliver personal output
Rely on experience

TO

Leading performance through others

Set clear direction
Make work executable
Control execution
Reinforce standards
Solve recurring problems
Build team capability

HOW CAPABILITY IS BUILT

Capability is built through application

Leadership capability does not come from understanding a concept once.

It develops when leaders apply new behaviours in real operating situations, receive feedback, and repeat them until they become part of how they lead.

Learning starts the process. Repeated application creates capability.

01

LEARN

Understand what good looks like and why it matters.

02

APPLY

Use the discipline in real work, with real priorities and constraints.

03

OBSERVE

Make leadership behaviour visible in the operating environment.

04

COACH

Provide specific feedback on what worked, what did not and what to do differently.

05

REINFORCE

Repeat and strengthen the behaviour until it becomes consistent practice.

WHAT THE ACADEMY BUILDS

The Academy is built around six frontline performance disciplines

The Academy develops the practical disciplines frontline leaders need to turn operating conditions into everyday performance.

These disciplines are not separate classroom topics. They work together in the way leaders prepare, control, improve and develop the operation.

01

Set Direction

Create clarity around priorities, expectations, risks and what good performance looks like.

02

Make Work Ready

Test whether people, equipment, materials, access and information are ready before work begins.

03

Control Execution

Maintain visibility of performance, recognise deviation early and intervene while the work is happening.

04

Lead Standards & Behaviour

Reinforce the standards, accountability and behaviours required for safe and consistent execution.

05

Solve & Improve

Address recurring problems, remove causes and strengthen the way work is performed.

06

Coach & Build Capability

Develop stronger people, stronger teams and stronger future leaders.

The curriculum follows the work of the frontline leader, not a generic leadership syllabus.

1

KNOWLEDGE

The leader understands the discipline, the behaviours required and why they matter.

Does the leader understand what good looks like?

Capability has to be demonstrated

Completing a course is not the same as being capable.

The Academy looks for evidence that leaders understand the discipline, demonstrate it in the operating environment and increasingly influence the way work is executed.

The standard is not participation.

It is demonstrated capability in the operation.

2

BEHAVIOUR

The leader applies the discipline consistently in real operating situations.

Does the leader demonstrate it in practice?

HOW CAPABILITY IS ASSESSED

3

OPERATIONAL EFFECT

Is the quality of execution improving?

Leading indicators move correctly, manifesting as improved readiness, earlier intervention, stronger standards, and effective coaching.

WHERE DEVELOPMENT HAPPENS

Development happens where performance happens

Workshops can introduce concepts and create a common language.

But frontline leadership capability is built when those concepts are applied to real work.

The Academy deliberately brings development into the operating environment, where leaders have to deal with actual priorities, constraints, decisions and people.

Real work

Learning is applied to the work leaders are already responsible for delivering.

Plans, shifts, shutdowns, maintenance activities, production targets and operating priorities become part of the development experience.

Real constraints

Leaders practise in the conditions they actually face.

Competing priorities, incomplete work readiness, emerging risks, resource constraints and changing operating conditions cannot be replicated fully in a classroom.

Real leadership behaviour

Leadership is observed through what the leader actually does.

How they set expectations. Where they spend their time. What they notice. When they intervene. What they challenge. How they respond when performance moves off plan.

Real feedback

Coaching is specific to the behaviour observed and the operating situation in which it occurred.

That makes feedback practical, relevant and immediately applicable.

The operation is not separate from the learning environment. It is where capability is developed and demonstrated.

COACHING AND REINFORCEMENT

Coaching turns practice into capability

Experience alone does not always make leaders better.

Leaders improve when their behaviour is observed, understood and challenged in the context in which it occurs.

Frontline Performance Academy uses coaching to turn everyday operating situations into deliberate development opportunities.

Capability is built through repeated cycles of action, feedback and improvement.

1

OBSERVE

See the leader in the operating environment. Identify what they are doing well, what they are missing and where their behaviour is helping or limiting execution.

2

REFLECT

Help the leader understand the impact of their behaviour. What worked? What did not? What could have been handled differently?

3

COACH

Provide specific, practical feedback linked to the operating situation. The feedback should be immediate enough to be useful and specific enough to act on.

4

REAPPLY

The leader uses the feedback in the next relevant situation. The behaviour is tested again rather than discussed only in theory.

5

REINFORCE

Repeated application and feedback help stronger behaviours become consistent habits. Over time, those habits become part of how the leader runs the operation.

BUILDING ORGANISATIONAL CAPABILITY

Build capability that stays in the organisation

The objective is not permanent dependence on external trainers. It is an organisation that becomes increasingly capable of developing its own frontline leaders.

The strongest frontline leadership programs should become less dependent on external support over time.

Frontline Performance Academy can help organisations build the internal capability required to reinforce the disciplines, coach leaders and continue developing frontline performance at scale.

1

Develop leaders

Build the six frontline performance disciplines in supervisors, frontline leaders and operations leaders.

2

Build internal coaches

Develop leaders who can observe behaviour, provide useful feedback and reinforce stronger operating practices in the field.

3

Strengthen leaders of leaders

Equip superintendents and managers to set expectations, coach frontline leaders and create consistency across teams and crews.

4

Transfer the capability

Build internal facilitators, coaching capability, tools and standards so the organisation can increasingly sustain the Academy itself.

ACADEMY PATHWAYS

Different leadership levels. One performance system.

One framework. Different leadership levels. Capability built around the realities of the operation.

Frontline Performance Academy applies the same six disciplines across different levels of operational leadership.

The emphasis changes with the role, but the underlying system remains consistent.

Build capability that becomes part of how the operation runs

Frontline leadership capability should not sit outside the operation as a separate training activity.

It should become part of how leaders set direction, prepare work, control execution, reinforce standards, solve problems and develop their teams.

Frontline Performance Academy helps organisations build that capability in a way that is practical, observable and increasingly owned internally.
